Future of HRMS and HR Modules

Its that time of the year when everyone is busy setting goals for themselves and planning business activities. Its 2:30 and you just returned from a long lunch with your colleagues where everyone is excited about a new voice based HR System that takes voice commands and reads out suggestions. You are also curious about the new system and want to check it out but the next meeting is just 20 minutes away. You decide to quickly browse through the system and check it in detail once home. You click open the mail from HR requesting you to put in your goals in PMS and click on the link provided. Immediate a voice greets you.

System: Hello James! I am a new recruit in the Human Resources Department. I will assist you in filling this form for you. Would you have 20 minutes?

James is a little shocked, but immediately unplugs headset from his mobile and plugs it into laptop’s jack.

James: Hiii thanks, could you hear and understand me?

System: Of course James. I work in my digital avatar and you can even see me! Just click on the red icon on the top right side of the screen!

James quickly pushes his mouse to click the icon and a person appears on the screen!

System: Shall we begin with the goal setting?

James: Yes! but i only have 15 more minutes… I have a meeting after that.  Is that okay?

System: No problem James, lets start and we could save the work when you need to leave.

I would like to confirm to you that all conversation between us is scripted and saved in the backend and at any point if you want to talk to my higher authorities, you could do so by reaching the HR helpdesk.  Shall we begin?

James: Yeah

System: James, you need to fill your goals in 5 parameters. Let me start with the first, Revenue Target. What target would you like to mention here?

James: 2 million

System: Last quarter you took a target of 1.5 million and achieved 1.34 million. The GDP trend is quite flat and your colleagues on an average have taken 10% increase in target. You sure you want to mention 2 million?

James: yeah, I have a new team joining me and together it should be okay.

System: Okay, let me put that as comment in the PMS.

The conversation continues and the goal seeting is completed by James. System sends an email to James’ boss Sam reporting completion of goal setting. Sam is travelling to New York for a conference and is waiting at the lounge. Sam opens his mobile phone and clicks on email icon… The mail right on top is from the system saying James has finished his goal setting. Sam click opens the PMS and sees the goals that James has set for himself. Sam studies his input and ask the system how many more reportees are yet to submit their goals and the system speaks out 14 out of your 17 reportees have completed their goal setting. Sam asks the system to shaw revenue targets of all the 14 and the system immediately shows a graph that has revenue targets on y-axis and names in X-axis. Sam reviews all the goals and dictates his feedback on each goal to the system. The system captures the feedback and sends an email to James about the feedback from Sam. Sam by now has just returned to his cubicle from the meeting and is surprised at the speed of response. He notes the feedback and dictates changes to the system for updating the PMS.

IS the above possible? Yes of course! In todays time most performance management systems perform the function quite well:

  • Data capture
  • Workflow Mgt.
  • Integration with other systems needing this data

However the missing link is communication between system and employees. If only typing could be replaced with voice recognition and computers were able to understand humans a little better the above would be reality… and this is happening! Large companies are investing in systems that can understand human and this is already a reality!

Organizations are seen to be behind the curve in adapting to this change and are paying the price by escalating talent acquisition costs and inability to attract top talent. Zappose has been taking many bold steps in Talent Management and has been reaping its benefits. One the bold new step it has taken is to scrap job posting. Yeah! You heard it right! This shift is a general shift in the way corporations are thinking about talent attraction. In yesteryears companies had a simplistic view of the way talent could be attracted. They believed that talent is constantly looking for opportunities and companies need to just communicate opportunity far and wide to ensure good response from Talent. However with dwindling response to job posting on Career page, companies are puzzled how to improve their response rates. During this time, the HR thought leaders started talking like marketer; talking about differentiators! Answering “How is my company better from yours”. The world coined “Employer Branding” and the organizations embraced it. But it all happened so quick that companies never had enough time and resources to do it right. They all followed the “Me Too” approach and this led to every company project similar employer image. So the effort didn’t yield desired results. Parallel efforts led companies also to write better Job Descriptions (JD) but it too isn’t yielding much results because companies manage hundreds of JDs and improving across for all positions and customising every JD for individual openings seems an impossibility.

Zappos has found its workaround, people can become part of their community and be warm candidate. JD will be customised for you and you could start and be ready to be productive very fast. Other companies will of course try to follow thsi approach and others will come up with something more innovative. But essential challenge will remain, what is being communicated to talent at large? Is it consistent, accurate and interesting enough? As long as this is right, any approach would work!

Improving predictability and control over talent supply chain

Companies have always been been keen on improving predictability and control over talent supply chain. The bottle neck in the process was essentially sourcing quality talent for recruitment. Rest of the process was always more predictable and in control.

Companies now can have better control over their talent sourcing by leveraging:
1. Extending Recruitment Funnel on Top by Engaging with Talent on Social Media
2. Analytics

Everybody today is on Social Media; excellently put by The Economist, if Facebook were a country, it would be the second most populous one! By companies establishing firm presence on social media and connecting with target talent, companies can create skill basket of talent who could readily be sourced when need arises. Of course, in theory, this system alway existed but in practice it never created starts..but now the scale that companies can achieve by leveraging social media and systematisation made possible with social ATS allows companies to execute on theoretical models better. Doing this essentially has profound impact on the hiring funnel. Where traditionally companies measured recruitment funnel from submission stage, now the funnel will get extended on the top to include talent listening to company, followed by talent actively engaged, followed by application received. This extension results in better control over sourcing.

Emergence of Analytics has improved predictability in many aspects of business. The impact is same for talent sourcing. Historical data analysis, better predictability based on statistical models will help companies improve predictability.

Three questions that employers need to ask themselves to win War For Talent

1.      Are companies engaging with these quasi active job seekers?

Talent today is no more split between Active job seeker and passive job seeker. A large population of talent is in the grey area in between.

In my experience “NO”. Although LinkedIn has allowed companies to do this to some extent, companies have by and large not identified this trend and not done much to engage with quasi job seekers.  Job descriptions today still assume that the reader will apply if he finds himself suitable. How old!

2.      Are companies creating platforms for co-creating enough content online for talent?

Companies have completely missed out on the importance of it

  • Today target talent is researching companies online. Creating content consistently that will be looked up by this target talent is a very important step in talent attraction
  • Companies cannot do this all alone. They need employees, target talent, analyst and every stakeholder to create content for the company. Companies are not focusing on this ecosystem.they shoul create systems to co-create.

3.      Are companies creating an ecosystem where employees are able to create positive buzz on Social Media?

A few companies have done well on this parameter, creating social media policy and encouraging employees to spread positive buzz. Companies have adopted technology to allow their employees to share news about jobs and happenings with their friends. Adoption of these technologies and methods is still not widespread and there is more that companies could do.
